dc.description.abstractNiniejsza praca stanowi analizę i ocenę procesów rekrutacji oraz selekcji kadr medycznych w Szpitalu X. Głównym celem badawczym było określenie efektywności mechanizmów pozyskiwania lekarzy i pielęgniarek oraz zdiagnozowanie barier ograniczających atrakcyjność placówki jako pracodawcy. Badania empiryczne oparto na weryfikacji wskaźników kadrowych oraz wywiadzie pogłębionym. Analiza wykazała, że tradycyjne kanały rekrutacji sprawdzają się w segmencie administracyjnym, lecz są całkowicie nieskuteczne w obszarze pozyskiwania lekarzy specjalistów. Badania potwierdziły istnienie kryzysu adaptacyjnego („szok kulturowy”) przejawiającego się rotacją na poziomie 14,91% w pierwszym roku pracy. Kluczową barierą okazały się uciążliwości logistyczne wynikające z budowy Centrum Zdrowia Psychicznego oraz silna konkurencja ze strony okolicznych placówek. W toku prac częściowo potwierdzono hipotezę H1 (skuteczność nowoczesnych kanałów zależy od grupy zawodowej) oraz w pełni potwierdzono hipotezy H2 i H3, dowodząc negatywnego wpływu braku ustandaryzowanego onboardingu, ograniczeń siatki płac oraz braku systemu klasy ATS na wizerunek pracodawcy i czas rekrutacji. Sformułowane rekomendacje wskazują na konieczność cyfryzacji działu HR, wdrożenia „instytucji mentora” oraz doraźnych rozwiązań logistycznych łagodzących skutki inwestycji budowlanych.pl
dc.description.abstractThis Master's thesis focuses on the analysis and evaluation of recruitment and selection processes for medical staff at "Hospital X". The primary research objective was to determine the effectiveness of current mechanisms for acquiring doctors and nurses, as well as to diagnose the barriers limiting the institution's attractiveness as an employer. The empirical research was based on the verification of HR indicators and an in-depth interview. The analysis revealed that traditional recruitment channels perform well in the administrative segment, yet they are entirely ineffective in acquiring specialist doctors. The study confirmed the existence of an adaptation crisis ("culture shock"), manifested by a turnover rate of 14,91% within the first year of employment. Logistics inconveniences resulting from the construction of the Mental Health Center, combined with strong competition from medical facilities in Tarnow, proved to be a critical barrier. In the course of the study, hypothesis H1 (the effectiveness of modern communication channels depends on the occupational group) was partially supported. Hypotheses H2 and H3 were fully supported, proving the negative impact of the lack of standardized onboarding, pay scale constraints, and the absence of an ATS-class system on the employer's brand image and recruitment time. The formulated recommendations indicate the necessity of digitalizing the HR department, implementing a "mentor institution," and applying short-term logistics solutions to mitigate the impact of ongoing construction investments.en
