Celem pracy było zbadanie zależności między maskowaniem cech autystycznych (camouflaging), poczuciem inkluzywności środowiska pracy oraz satysfakcją zawodową u dorosłych osób w spektrum autyzmu. Badanie miało charakter ilościowy i korelacyjny. Objęło 73 dorosłe osoby z formalną diagnozą zaburzeń ze spektrum autyzmu, aktywne zawodowo. W badaniu wykorzystano kwestionariusz Camouflaging Autistic Traits Questionnaire (CAT-Q), Skalę Satysfakcji z Pracy (SSP) oraz wybrane skale Kopenhaskiego Kwestionariusza Psychospołecznego COPSOQ II, służące do pomiaru postrzeganej inkluzywności środowiska pracy. Wyniki wykazały, że wyższy poziom maskowania wiąże się z niższą oceną niektórych aspektów inkluzywności środowiska pracy, szczególnie zaufania do kierownictwa, sprawiedliwości i szacunku oraz wsparcia ze strony przełożonych. Nie stwierdzono natomiast bezpośredniego związku między maskowaniem a satysfakcją zawodową. Analiza mediacji wykazała częściową rolę postrzeganej inkluzywności środowiska pracy w relacji między maskowaniem a satysfakcją zawodową. Uzyskane wyniki podkreślają znaczenie środowiska organizacyjnego dla funkcjonowania zawodowego osób autystycznych oraz wskazują, że satysfakcja zawodowa może być w większym stopniu związana z jakością doświadczeń w miejscu pracy niż z samym poziomem maskowania cech autystycznych.
The aim of this study was to investigate the relationship between camouflaging autistic traits, the perceived inclusiveness of the workplace, and job satisfaction among adults on the autism spectrum. The study was quantitative and correlational in nature. It involved 73 working adults with a formal diagnosis of autism spectrum disorder. The study utilised the Camouflaging Autistic Traits Questionnaire (CAT-Q), the Job Satisfaction Scale (JSS) and selected scales from the Copenhagen Psychosocial Questionnaire (COPSOQ II) to measure the perceived inclusiveness of the work environment. The results showed that higher levels of masking are associated with lower ratings of certain aspects of workplace inclusivity, particularly trust in management, fairness and respect, and support from supervisors. However, no direct link was found between masking and job satisfaction. A mediation analysis revealed a partial mediating role of perceived workplace inclusivity in the relationship between masking and job satisfaction. The findings highlight the importance of the organisational environment for the professional functioning of people with autism and suggest that job satisfaction may be more closely linked to the quality of workplace experiences than to the level of masking of autistic traits itself.
